Digital Communication Social Norms in the Workplace and Their Relationship with Employee Collective Solidarity

Abstract

Digital communication in workplaces has generated new unwritten rules that reshape collective solidarity among employees. This study classifies emerging social norms into four dimensions: response speed, language formality, after hours availability, and channel selection. A qualitative literature review was conducted following systematic procedures from established methodology references. Findings indicate that excessively rigid response speed norms damage solidarity through emotional exhaustion while overly loose norms hinder coordination. Formal language rigidity creates psychological distance reducing affective solidarity among team members. Availability norms expecting 24 hour connectivity correlate most strongly with burnout and turnover intentions. Communication channel clarity agreed upon collectively reduces misunderstandings and frustration. Generational differences in communication preferences require compromise norms negotiated explicitly rather than imposed unilaterally. Transformational leadership proves more effective than transactional leadership in building digital solidarity through role modeling. Regular digital rituals create belongingness through shared experiences even from remote locations. Trust in digital environments develops through voluntary transparency rather than compulsory surveillance. Participatory norm making processes determine internalization strength more than the specific content of norms. The framework provides guidance for managers to diagnose communication conflicts and design functional norms for their teams.
